Management coaching here fixes one specific thing: a company promotes its best person and then loses two people.

Key takeaways

  • A promotion that comes with a title and a laptop and nothing else costs you two people: the contributor you lost and the manager who does not exist yet.
  • You are the buyer. The manager is the client. Most companies this size have no HR and no management training at all.
  • Escalation rules get written down: the three things that must come to you, and everything that must not.
  • We count how many decisions land on your desk that should not. At the start and at the end.

Management coaching here fixes one specific thing: a company promotes its best person and then loses two people. The contributor who no longer does the work they were good at, and the manager who does not exist yet. The engagement shortens the gap between those two states, so you end up with a manager you can hand a function to without a weekly check-in.

What this covers

  • Built for the first-time-manager transition, treated as a change in habits, not a course
  • Hard conversations rehearsed with real names and real stakes before they happen
  • 4 areas covered in order: delegation, hard conversations, escalation rules, manager-as-coach
  • Written escalation rules naming the 3 decisions that must come to you and the rest that must not
  • 60-minute sessions every 2 weeks across one quarter, on video by default
  • Small groups of 2 to 4 managers where you are promoting several people at once
  • Escalations counted in week 1 and again in week 13, using your own tally

Who this is for

Owner-led companies in the $500k to $50M band that just promoted from inside, or promoted six months ago and are now watching the consequences. You are the buyer. The manager is the client. Most of these companies have no HR function and no management training, which is why the promotion came with a title and a laptop and nothing else.

What we work on

Four things, in order of urgency. Delegation, which every new manager understands in principle and violates daily. Difficult conversations, rehearsed with the actual person's name rather than a role-play about a fictional Dave. Escalation rules, written down, so the manager knows the three decisions they must bring to you and the rest they must not. And the habit of coaching their own people, which is what stops this from becoming a dependency.

How it works

Sessions every two weeks across a quarter, sixty minutes, on video by default. Where you are promoting several people at once, small groups of two to four work better, because the shared problem gets said out loud instead of privately.

The measure is simple: how many decisions in a fortnight land on your desk that should not. We count it at the start and count it again at the end. It is a crude number and it is the one you actually feel.

Alternatives

For directors who already manage managers, leadership coaching. To build a whole bench against one standard, a leadership development consultant engagement. If the manager is struggling because two people own the same outcome, the fix is organizational design, not coaching.
